Career development for small digital teams

Career development should not be a guessing game.

Arlo helps small digital teams define what good looks like, compare how people see their own development with what their managers observe, and turn that conversation into a clear next step.

I’m interested in Arlo

Good people get stuck when growth stays vague.

In many agencies and digital teams, career development lives in a spreadsheet, happens once a year, or depends entirely on the confidence and experience of an individual manager.

Practitioners are left wondering what is expected of them and what to work on next. Managers lack a shared language for recognising strengths, discussing gaps and supporting progress fairly.

Arlo is being built to make those conversations clearer, more useful and easier to continue.

A shared view of growth.

  1. Define the role

An employer maps a real job using clear expectations across core competencies, professional capabilities and, where relevant, management responsibilities.

  2. Assess with confidence

A practitioner and their manager reflect separately using a five-point confidence scale: from “Not yet” to “I teach this”.

  3. See the shape together

Arlo brings both perspectives together against the role benchmark, making strengths, gaps and blind spots visible without reducing a person to a score.

  4. Agree what comes next

The review ends with one shared development focus: a practical commitment that stays visible after the conversation is over.

Built for development, not performance theatre.

Arlo is not another annual appraisal form or a generic HR platform. It is a career development product for the people doing and guiding the work.

  • Confidence rather than numeric performance ratings
  • Role expectations shaped around the work your organisation actually needs
  • Core competencies kept distinct from discipline-specific craft
  • Individual-contributor and management paths treated as different choices
  • Clear prompts for a useful conversation, not an automated verdict

Starting with small digital teams.

Arlo is initially being built for agencies, consultancies and product teams where designers, engineers, product people and other specialists work side by side, but career development infrastructure has struggled to keep pace.

It ships with thoughtful defaults through the Trellis framework, while allowing employers to shape roles and expectations around their own organisation.

Arlo is currently in development.

I’m speaking with people who lead or work in small digital teams and care about making career development more concrete, fair and genuinely useful.

If this problem feels familiar, I’d like to hear how your team handles it today and show you what I’m building.
